Law Firm Growth and the Power of Mindset: Why Attitude Is the Hidden Pillar of Success

In my recent series, I’ve been walking you through the SCALE framework—a model I developed to help estate planning and elder law attorneys build law firms that are profitable, sustainable, scalable, and resilient. A truly great law firm is one that not only serves clients well, but also gives the attorney the freedom to enjoy their work and their life, and one that can survive your absence when life inevitably throws challenges your way.

Today, we move to the third pillar: Attitude. Or, more specifically, your mindset.


Why Mindset Matters More Than You Think

I’ve been coaching lawyers in their business development for nearly 30 years. Decades ago, in an interview, I was asked: What’s the single biggest obstacle lawyers face in growing their firms? My answer then—and even more profoundly now—was mindset.

Here’s what I mean:

Most lawyers start out with admirable, even noble, goals. They want to have personal impact. They want to “do good” in the world—whether that means righting wrongs, protecting families, or being the trusted advisor in their community. They also want to enjoy financial stability and provide well for their families. These are good, honorable ambitions.

But somewhere along the way, discouragement creeps in. The daily grind of running a practice, the pressure of managing people, the never-ending demands of clients … it all begins to wear down even the most resilient. And the truth is, law school never prepared you for running a business.

What happens next is devastating:

  • Goals start shrinking.
  • Dreams get downsized.
  • Hope fades.

Lawyers begin telling themselves, “Maybe I’ll just settle for less.” But “settling for less” doesn’t bring peace. It brings dissatisfaction, and it snowballs into bigger problems: financial strain, frustration at work, negativity, strained family relationships, burnout, and health challenges. In some cases, even substance abuse, leaving the profession, or worse.


Mindset Is a Leadership Issue

Your mindset as the leader doesn’t just affect you. It sets the tone for your entire law firm. A discouraged, frustrated leader creates discouraged, frustrated employees—and that inevitably impacts the experience and outcomes for your clients.

By contrast, a hopeful, resilient leader models growth for the whole team. That doesn’t mean you have to plaster on a fake smile every day. But it does mean you practice managing your thoughts and emotions in a way that empowers—not discourages—yourself and others.


Five Steps Toward a Healthier Mindset

The good news is, mindset can be changed. It’s not static. Here are five steps I’ve taught (and lived):

1. Decide

It starts with a decision. We choose our thoughts, and our thoughts drive our emotions. Choosing to change your mindset isn’t a one-time act. It’s a daily—even moment-by-moment—practice.

2. Cultivate Positive Habits

Sometimes behaviors must shift before feelings do. Small daily actions—whether starting your day with intention, keeping a gratitude journal, or setting boundaries with email—can lead to real mindset shifts over time.

3. Ban Complain & Blame

Complaining and blaming (others or yourself) keep you stuck. They drain energy and shut down problem-solving. Stop both—and watch how space opens for solutions.

4. Live in Gratitude

When I was fighting cancer, I learned that gratitude wasn’t just a nice thought—it was essential to survival. Savoring even the smallest moments can transform how you see your life and your work.

5. Adopt a Growth Mindset

A growth mindset means believing that your abilities (and your firm’s abilities) can develop through hard work and learning. With this perspective, challenges become opportunities, and setbacks become lessons. For lawyers, this is especially powerful: you are not at the mercy of “immovable forces.” You can learn new ways to grow your practice and expand your impact.
